Why staff training doesn't improve people skills
The people skills you think you're bad at are the ones nobody gave you time to practice.

I want to talk about an Olympic skier who says she wasn't one either.

⛷️ Why Lindsey Vonn says she was never a natural
Here's how I put it in the video:
"Lindsey Vonn says herself that she was not a natural. This is due to her training."
She trained on a hill nobody has heard of.
"If you've never heard of Buck Hill, you are like every other person, because it's tiny and it's in the middle of nowhere."
Buck Hill is in Burnsville, Minnesota. The coach there was Erich Sailer, who ran the program from 1969 to 2022 and taught more than 25,000 skiers. His regimen had Vonn skiing a thousand gates a day on weekends. When Sailer died in August 2025 at 99, what he remembered was that she showed up: "Lindsey was always there, and she never complained."
Here's what those mornings were actually doing:
"Every day that alarm clock went off. She's building her nervous system to respond to every part of the training routine that was required to be a winner."
There is a version of her in your building. The person everyone sends into the hard family meeting got that way the same boring way, one meeting at a time, and nobody ever called it training.
😴 What your brain does to a new skill while you sleep
It rebuilds the circuit you used that day, and it does most of the work after you stop.
"At some point over the next week, mostly during sleep, your body literally enhances the neurons responsible for moving your fingers and fortifies them to transmit more signal more efficiently."
That is measurable. Matthew Walker, Robert Stickgold and colleagues, then at Harvard Medical School, taught people a finger-tapping sequence and tested them again a night later. Sleep produced roughly a 20% jump in speed with no loss of accuracy. An equal stretch of waking hours produced nothing. Susanne Diekelmann's team at Tübingen thinks sleep is locking in a gain you already made rather than adding a new one, which is a real disagreement. Either way the practice has to happen first.
What gets built is connections, not new brain cells. Yi Zuo's lab at UC Santa Cruz watched motor cortex during training. New connections appeared within an hour. The ones the new skill used got kept. The rest were pruned. The other half of the job is insulation: William Richardson's group at UCL showed a mouse can't master a new motor skill at all if you block the fresh myelin that wraps the wiring it just used.
Which is why the training day you ran in March didn't take. One day of anything is one day of feeling awkward. The part where it starts working shows up in week two, if there is a week two.
"After the day, we may not notice improvement, but after a week or two, it's starting to work. But it only works with that daily practice."
🩺 Why surgeons and pilots practice before they ever perform
Because nobody wants the first repetition to be the real one.
"This is why surgeons train for years in a simulation before they ever operate. It's why pilots log impossible amounts of hours in flight simulators before they get in a plane."
A surgical resident spends years on cadavers, models and simulators before carrying a case. The American Board of Surgery will not certify anyone who hasn't passed Fundamentals of Laparoscopic Surgery. That exam is taken on a simulator. The requirement exists because the rehearsal works. A Cochrane review led by Myura Nagendran found virtual reality training cut operating time by about twelve minutes. It improved trainees' operative scores too.
Pilots take it further than most people realize. Under FAA rules, a Level D full-motion simulator can stand in for nearly every piece of required training and checking on a new aircraft type. Only the line check and supervised flying happen in the actual airplane. So a pilot moving onto a new jet does the emergencies, the failures and the checkrides in a box on hydraulic legs. The first time they fly that specific aircraft, there is a captain beside them and it counts.
Now think about the last time you sent somebody into a difficult family conversation. How many reps did she get before the one that counted?
🎹 The halftime trick for learning anything hard
Cut the thing into pieces, then run it slower than it is meant to go.
"Let's say you want to learn a song on the piano. You break it up into the intro, the bridge, maybe the chorus. On day one, you're moving your fingers, but they're not really moving. Everything is wrong about it. It does not sound good."
Then the part most people skip:
"One of the ways that we can get better at this is by doing it at halftime for like a week and then moving into the full time signature of the piece, slowing it down, breaking it into pieces."
Breaking a skill apart has a research literature behind it. Dennis Wightman and Gavan Lintern catalogued three different ways to do it. The payoff depends on which method fits the task, not on breaking things up being better across the board.
Slowing down has thinner evidence than you would guess. When Emily Allingham and Clemens Wöllner at the University of Hamburg surveyed 256 musicians, over 99% of the classical players practiced slowly. That tells you what expert musicians do. It doesn't prove the tempo is what taught them.
The classroom version of halftime is running the first ninety seconds of a hard conversation with a colleague on a Tuesday, when nobody is upset yet and the stakes are zero. That's the intro before the chorus.
Either way, the point is lowering the cost of starting:
"These are the things we can do to make it easier to just get started and capturing a piece of what we're trying to do."
📅 Why your staff's people skills aren't a commitment problem
Because nobody scheduled the practice.
Think about what driving became for you:
"You don't have to turn your car and think about every part of where to be in space when you're turning. You just do it. Sometimes you just do it with one hand."
Walter Schneider and Richard Shiffrin gave that shift its name in 1977. Controlled processing is slow, effortful and demands your attention. Automatic processing is what consistent repetition builds, and it runs without asking. They were studying memory and search tasks, not cars. But you already know the feeling.
"That thing that feels so natural to you now, that instinct, was something that you trained and is now part of your literal biology."
Which raises the question the video is really asking:
"In the last year, what time was allocated to you practicing the most important human skills, like building trust with a client or parent who doesn't want to trust your expertise? Or exercising your human judgment in gray areas that are tough to understand. Maybe managing difficult personalities, mediating big emotions in a negotiation, moving from defensiveness to curiosity, reading the room and adjusting to the kid versus trying to teach the curriculum. Or how about de-escalating a crisis?"
If the honest answer is not much, that number is not a verdict on your team:
"This is not a reflection of your organization's commitment to growth. It's a reflection of what the market and what training has made available for you and what the system around you has prioritized."
The skill isn't missing. The hours are.
